When to trigger

  • You cannot state in one sentence what the field now knows that it didn't
  • The theory contribution is clear but the practice implication is missing or hand-waved
  • The practice takeaway is vivid but the scholarly advance is thin
  • A reviewer or the EIC's screen says "incremental," "no clear contribution," or "so what for practice?"
  • The contribution lives in the discussion, not the abstract and intro

HRM's dual contribution is the whole game

Human Resource Management states plainly that submissions must advance the academic literature (theoretically, empirically, and/or methodologically) AND have practical significance — clear implications for workforce policy or HRM practice. Most desk rejections at HRM trace to one of two failures: a rigorous paper with no realistic practice payoff, or a relevant paper with no scholarly advance. The framing task is to make both halves undeniable, in the abstract and the first two pages.

Write the contribution as two linked sentences:

  1. Scholarly advance. "We show that [HR mechanism/relationship], which extends/qualifies/overturns [conversation], because [evidence]." Name the type — theoretical, empirical, or methodological.
  2. Practice payoff. "For HR leaders/policy-makers, this means [specific decision changes], because [the effect is large/conditional/actionable]." Name the decision-maker and the choice.

The contribution test (run it in both directions)

Question If you can't answer → fix
What does the field now know that it didn't? Sharpen the scholarly advance; pick one contribution verb
Whose HR decision changes, and how? Add the practice payoff with a named decision-maker
Is the effect big or conditional enough to act on? Translate the result into a practitioner magnitude
Could a reviewer call this incremental? Show the wrong conclusion the field would draw without you
Is the takeaway in the abstract? Move both halves up front; do not bury them in the discussion

Calibrating the practice payoff (avoid the "managerial implications" cliché)

HRM referees know a boilerplate "managers should pay attention to X" paragraph when they see one. A strong payoff is specific, conditional, and tied to your evidence: which practice, for whom, at what cost, under what conditions, with what expected return. If your result says HPWS helps only when line managers actually enact it, the payoff is about implementation, not adoption — say that. If the effect reverses for a subgroup, the honest payoff includes the caution.

Checklist

  • One sentence each: the scholarly advance and the practice payoff
  • The contribution type is named (theoretical / empirical / methodological)
  • A specific decision-maker and a specific decision are named in the payoff
  • The payoff is conditional and evidence-based, not boilerplate
  • The effect is translated into a practitioner-meaningful magnitude
  • Both halves appear in the abstract and the opening pages, not only the discussion
  • The framing pre-empts the "incremental" verdict

Anti-patterns

  • Single-gate framing: a contribution that is all theory or all practice
  • Boilerplate implications: a generic "managers should attend to X" paragraph
  • Buried claim: the contribution stated only in the discussion section
  • Overclaim: a practice prescription the data cannot support (cross-sectional → causal advice)
  • Verb soup: claiming to extend, qualify, and overturn at once instead of one clear move
  • Magnitude silence: a "significant" effect with no actionable size
